Abstract

Businesses in Indonesia and Australia continue to struggle with the high employee turnover in the Hospitality & Accommodation and Food Services industries, especially among waitstaff, a workforce that is often underappreciated but has significant economic value. This study examines the impact of occupational stress and hygiene factors on turnover intention, with job satisfaction as a mediating variable, among 219 waitstaff in Jakarta and Sydney. Using a quantitative approach with the Partial Least Squares Structural Equation Modeling (PLS-SEM), the results of this study show that hygiene factors significantly and negatively influence turnover intention, and significantly and positively affect job satisfaction in both cities. Occupational stress was eliminated from the model due to insufficient valid indicators, and job satisfaction did not significantly mediate any relationship. These findings emphasize hygiene factors as the key factor for reducing waitstaff turnover in both cities.
